أثر نظم العمل عالية الأداء في البراعة التنظيمية (الدور الوسيط لرأس المال الفكري)

الملخص:

هدف هذا البحث إلى فحص العلاقة بين نظم العمل عالية الأداء والبراعة التنظيمية، باستخدام النظرة القائمة على المعرفة، حيث تم توسيط رأس المال الفكري. وقد تم جمع البيانات باستخدام قائمة استقصاء من 274 شركة تعمل في قطاع تكنولوجيا المعلومات والاتصالات بجمهورية مصر العربية. كما تم استخدام تحليلات تستند إلى نمذجة المعادلة الهيكلية لقياس التركيبات الرئيسة واختبار العلاقات المفترضة بين المتغيرات. وقد أشارت النتائج إلى وجود تأثير معنوي لنظم العمل عالية الأداء على البراعة التنظيمية، كذلك يوجد تأثير لنظم العمل عالية الأداء على رأس المال الفكري بأبعاده الثلاثة، كما يتوسط رأس المال الفكري بأبعاده الثلاثة المتمثلة في (رأس المال البشري، رأس المال الاجتماعي، ورأس المال التنظيمي) بشكل كلي العلاقة بين نظم العمل عالية الأداء والبراعة التنظيمية. وقد أوصت الدراسة بضرورة الاهتمام بتشكيل مزيج من ممارسات إدارة الموارد البشرية المتكاملة والتي تتضمن بشكل أساسي الممارسات التالية: التوظيف، تصميم العمل، التدريب، الحوافز، تقييم الأداء، المشاركة، الوصف الوظيفي. إلى جانب الاهتمام بتهيئة رأس المال البشري وتنميته والحفاظ عليه. كذلك ضرورة إدراك أهمية رأس المال الاجتماعي وتعزيزه داخل المنظمة، والتركيز على بناء رأس مال تنظيمي قوي. كما يجب السعي الدائم من المنظمة نحو تحقيق أعلى مستوى ممكن من القدرة على التحلي بالمرونة وإيجاد الحلول الخلاقة والتوصل إلى الابتكارات اللازمة لمواجهة التحديات ولتلبية احتياجات السوق المستقبلية، هذا مع ضرورة التنبه لعدم الاستغراق في البحث عن فرص جديدة، بما ينتج عنه إهمال أداء العمل الحالي بكفاءة. كما يجب الاستفادة القصوى من الفرص المتاحة في الأسواق الحالية وتأدية العمل الحالي بكفاءة، مع ضرورة التنبه لعدم الاستغراق في أداء العمل الحالي بما يؤثر على اقتناص الفرص المستقبلية.
